군 조직문화, 성인지 감수성, 성희롱·성폭력 주변인 역할의 관계

The purpose of this study was to investigate the relationships between military personnel’s perceptions of organizational culture and their bystander roles in sexual harassment and assault. Specifically, perceptions of hierarchical culture, organizational trust, and sense of belonging were examined as predictors of passive, pro-bullying, and defending roles. In addition, the indirect effects of organizational culture on bystander roles via gender sensitivity were evaluated. Survey responses from 303 military personnel were analyzed. Results indicated that perceived organizational trust and sense of belonging positively predicted gender sensitivity, whereas perceived hierarchical culture did not predict it. Gender sensitivity, in turn, positively predicted defending behaviors and negatively predicted passive and pro-bullying behaviors. That is, when military personnel perceived high levels of organizational trust and a strong sense of belonging, they reported greater gender sensitivity, which subsequently predicted lower engagement in passive and pro-bullying behaviors and greater engagement in defending behaviors. Based on these findings, theoretical and practical implications, as well as areas for future research, are discussed.
