Perspectives from Korean Advertising Practitioners: How Unmet Expectations Impact Turnover Intention

초록

Researchers have yet to give a great deal of attention to employee turnover in advertising agencies. Researchers have yet to determine, for instance, the relationship between unmet expectations and turnover intention. When it comes to unmet expectations and turnover intention, researchers are still unsure how these are mediated by organizational commitment, job satisfaction, and person-organization fit. This study is designed to explore these issues. For participants, this study gathers atotal of 253 advertising practitioners from small-medium and large-sized/independent and in-house advertising agencies. The proposed research model was tested using structural equation modeling(SEM) via AMOS. The study results, as hypothesized, show that employees’ unmet expectations have a direct impact on organizational commitment, job satisfaction, and person-organizational fit. The findings suggest that organizational commitment and job satisfaction also have a direct impact on turnover intention. The findings also show, however, that person-organization fit has no impact on turnover intention. Practical implications are discussed.
